The Challenge
Crayon is a global, people-first technology company headquartered in Oslo, Norway, with more than 4,000 employees in 46 countries. As Crayon continues to grow, there is an increasing need to strengthen its opportunities for employee professional development and foster a culture of continuous learning.

In response, Crayon launched its own talent development program for high-potential employees – the Crayon Global Empowerment Program.

    Bridging the knowledge and action gap
    Even with valuable knowledge, people often struggle to apply what they have learned in practice. Although they acknowledge the need for change, implementing new knowledge and establishing new behaviors can be challenging. Any change requires motivation, commitment and consistency.
Recognizing the importance of bridging the gap between knowledge and action, Crayon partnered with Elatra to integrate professional coaching into the Global Empowerment Program to maximize its effectiveness and ensure lasting behavioral change.
The Solution
To achieve the goals, we proposed integrating personalized coaching in the employees’ learning journey, aligning with the Global Empowerment Program modules. Each participant had access to monthly one-to-one coaching sessions over a period of four months with one of Elatra's professional coaches through the platform.

Crayon’s program has been designed to help participants unlock their potential and develop leadership skills through modules focused on personal growth, cross-functional collaboration, and organizational development.
At the beginning of the program, all participants undertook a CliftonStrengths assessment, which they shared with their coaches for subsequent discussions. This approach helped participants apply the learnings in their daily work, create a safe space for addressing challenges, gain deeper insights into their strengths, and build the confidence needed to advance their careers at Crayon.

In addition, all participants had unlimited access to a comprehensive content library to enrich their coaching experience. At the end of the program, all participants completed an anonymized assessment to evaluate the progress they had made toward their goals and areas for development.
Key results
General Coaching Experience
  • For the majority of participants, coaching was a new tool, with 92% experiencing coaching for the first time.

  • All participants found coaching to be a relevant tool for their evolving personal and professional development. Additionally, they said that coaching with Elatra met or even exceeded their expectations.
  • The entire program received high satisfaction ratings: 4.95/5 for session helpfulness and 4.98/5 for coach effectiveness.
Goal Achievement
  • All respondents (100%) reported progress toward their goals, with the majority making significant progress in achieving their goals.
  • Participants observed improvements in selected areas of personal development, with the most significant progress in career development and strategic thinking — areas that aligned with the top priorities they identified before starting the program:
  • Employees also reported significant improvements in managing their personal productivity and time, along with a considerable boost in confidence and moderate progress in communication — areas that were top of mind for them before starting the coaching.

  • According to participants' feedback, the top skills they improved were decision-making, stress management and resilience — each of which is a vital competency in the workplace.
Career Aspirations and Performance
  • Most participants reported progress towards their career aspirations, with the strongest progress in gaining more responsibility and autonomy.
  • Employees also highlighted achievements in deepening and diversifying their professional expertise together with making a significant impact on the business which were their top near-term career aspirations before the program.
  • All participants reported improvements in performance, productivity, and motivation. Specifically, 88% experienced moderate to significant improvements in performance, 76% noticed moderate to significant gains in productivity, and 95% saw a moderate to significant increase in motivation.
User Experience of the Elatra Platform
  • Employees highly rated the usability of the Elatra platform, with everyone (100%) finding it easy to use and 94% feeling well-informed through its communication channels.

  • Every participant (100%) found the resources shared on the Elatra platform to be very helpful and complementary to the program’s materials.

  • Finally, all of the participants (100%) would recommend coaching to their colleagues.

Summary

The integration of coaching into the learning program proved transformative, effectively addressing the challenges of applying theory in practice and ensuring behavioral change.


All participants reported that coaching was highly relevant to the Global Empowerment Program and strengthened the overall experience and impact, laying the foundation for continuous development.
